Abstract
This study aims to analyze the effect of Work-Life Balance on Intention to Stay with Organizational Commitment as a mediating variable among Sales Assistants at PT Telkom Witel East Java West Region. This study is motivated by the high turnover phenomenon in the sales division, which has the potential to cause various negative impacts on the company, such as increased recruitment and training costs, disrupted customer relationships, and decreased organizational effectiveness. The characteristics of the Sales Assistant position, which involve high performance targets, intensive work mobility, and flexible working hours, create challenges in maintaining a balance between employees’ work and personal lives. These conditions are expected to affect employees’ level of organizational commitment and their intention to remain with the company. This study employed a quantitative approach with an explanatory research design. The population consisted of all 86 Sales Assistants. A saturated sampling technique was used, whereby the entire population was selected as research respondents. Data were collected through a questionnaire using a Likert scale and analyzed using the Partial Least Squares (PLS) method. The results indicate that work-life balance has a positive and significant effect on intention to stay and organizational commitment. Organizational commitment also has a positive and significant effect on intention to stay. Furthermore, organizational commitment partially mediates the effect of work-life balance on intention to stay. In conclusion, the better the work-life balance perceived by employees, the higher their organizational commitment and the stronger their intention to remain with the company.
