Abstract

This study aims to analyze the influence of organizational climate and career development on job satisfaction and its impact on employee performance, both directly and through the mediating role of job satisfaction on employees of AirNav Indonesia Surabaya Branch. The problem formulation includes testing the direct influence between variables and the role of job satisfaction as a mediating variable. This study uses a quantitative approach with a survey method on 90 respondents selected using a simple random sampling technique. Data collection was carried out through a questionnaire with a Likert scale and analyzed using Partial Least Squares-Structural Equation Modeling (PLS-SEM). The results show that organizational climate has a positive and significant effect on job satisfaction and employee performance. Career development also has a positive and significant effect on job satisfaction, but does not have a direct effect on employee performance. Job satisfaction is proven to have a positive and significant effect on employee performance. In the mediation test, job satisfaction is not able to mediate the effect of organizational climate on employee performance, but is able to mediate the effect of career development on employee performance. The coefficient of determination (R²) value indicates that job satisfaction and employee performance can be well explained by the research model.
