Abstract
This study aims to analyze the influence of job satisfaction on turnover intention with
organizational commitment (affective, normative, and continuance) as mediating variables
among paramedic employees at Orpeha Islamic Hospital, Tulungagung. The explanatory
research employs the Structural Equation Modeling (SEM) method with a Partial Least Square
(PLS) approach, involving 108 respondents selected through purposive sampling. Data
collection was conducted using a Likert-scale questionnaire. The results show that job
satisfaction has a significant positive effect on affective and normative commitment but a
significant negative effect on continuance commitment. Job satisfaction does not have a
significant direct effect on turnover intention. Affective commitment effectively mediates the
relationship between job satisfaction and turnover intention in a positive and significant
manner, while normative and continuance commitment are not significant mediators. The
findings provide theoretical contributions to understanding the dynamics of job satisfaction,
organizational commitment, and turnover intention in the hospital context, as well as practical
implications for human resource management in employee retention strategies.
