Abstract
Healthcare organizations require employees’ voluntary work behavior to support service effectiveness, particularly in work environments with high coordination demands and continuous service delivery. Servant leadership and job satisfaction are important factors that can encourage the emergence of organizational citizenship behavior among employees. This study aims to analyze the effect of servant leadership on organizational citizenship behavior through job satisfaction as an intervening variable among employees of RSIA Fauziah Tulungagung. The research employed a quantitative approach using an explanatory research design. The population consisted of 100 non-doctor employees, while the sample included 80 respondents selected through probability sampling using a proportionate random sampling technique. Data were collected throught an online questionnaire distributed via Google Form. Data analysis was conducted using Partial Least Squares Structural Equation Modeling (PLS-SEM) with the assistance of SmartPLS 4.0 software. The result indicate that servant leadership has a positive and significant effect on OCB (t-statistic= 3,513; p-value= 0,000). Servant leadership also has a significant effect on job satisfaction (t-statistic= 25,765; p-value= 0,000). In addition, job satisfaction significantly affect OCB (t-statistic= 1,998; p-value= 0,046). The mediation test result demonstrate that job satisfaction significantly mediates the relationship between servant leadership and OCB. The research model shows good predictive capability, with R² values of 0,739 for the job satisfaction variable and 0,673 for OCB. These findings indicate that the implementation of servant leadership can enhance employee job satisfaction while encouraging voluntary work behavior within healthcare organizations. Pratically, the result may serve as a basis for hospital management in creating a supportive work environment to improve service quality.
