Abstract

This study aims to examine the effect of job satisfaction and burnout on quiet quitting, with perceived organizational support as a mediating variable among teachers at SMK Muhammadiyah 7 Gondanglegi. The phenomenon of quiet quitting has recently emerged as a form of reduced work engagement, particularly in professions with high emotional demands such as teaching. This research employed a quantitative approach. Data were collected from 82 teachers through a structured questionnaire using a five-point Likert scale. The data were analyzed using Partial Least Squares–Structural Equation Modeling (PLS-SEM) with SmartPLS software. The results indicate that job satisfaction has a significant negative effect on quiet quitting, while burnout has a significant positive effect on quiet quitting. Job satisfaction positively affects perceived organizational support, whereas burnout negatively affects perceived organizational support. However, perceived organizational support does not have a significant direct effect on quiet quitting. Further analysis shows that perceived organizational support partially mediates the relationship between burnout and quiet quitting but does not mediate the relationship between job satisfaction and quiet quitting. These findings suggest that burnout plays a more dominant role in explaining quiet quitting behavior among teachers, while perceived organizational support functions as a buffering mechanism rather than a direct determinant. This study contributes to the literature by highlighting the contextual role of organizational values in educational institutions, particularly within faith-based organizations.
