Abstract

This research aims to examine in depth the implementation of Work Autonomy at Hotel Mercure Surabaya Grand Mirama. Work Autonomy refers to the degree of freedom and independence granted to employees in organizing, performing, and making decisions related to their work tasks. In the hospitality industry, which demands efficiency, accuracy, and high service quality, the application of work autonomy is considered a significant managerial strategy to enhance employee motivation, performance, and job satisfaction. This research employs a descriptive qualitative approach using the CIPP (Context, Input, Process, Product) evaluation model as the analytical framework. Data were collected through interviews, observations, and documentation involving key informants, including the Talent & Culture Manager, Cost Control, and Manager of Accounting. The findings indicate that the implementation of Work Autonomy at Hotel Mercure Surabaya Grand Mirama has been effectively carried out through three main dimensions: Work Method Autonomy, Work Schedule Autonomy, and Work Criteria Autonomy. Employees are granted the freedom to determine work methods, set task priorities, and participate in establishing performance evaluation indicators. The implementation of work autonomy has proven to increase intrinsic motivation, responsibility, and job satisfaction among employees, which in turn positively impacts productivity and service quality. Nevertheless, the successful application of work autonomy requires a balance between individual freedom and adherence to the organization’s operational standards. Therefore, management is encouraged to strengthen employee empowerment systems through continuous training and effective communication to ensure that Work Autonomy is implemented optimally and sustainably.
