Abstract

This research is motivated by the unique communication process within the Islamic boarding school (pesantren) organization, where its effectiveness is highly influenced by the presence of a charismatic leader. At Al-Kaaf Jabung Islamic Boarding School, the leadership of the kiai (Islamic cleric) serves as the center of all interactions, rooted in a culture of tawadhu (deep respect) from the students (santri). This obedience is not merely formal but is also driven by a spiritual motivation to seek blessings (ngalap barokah). Based on this phenomenon, the aims of this study are: (1) to describe the effective communication processes carried out through the charismatic leadership roles of the kiai and ustadz (teachers), and (2) to analyze the forms of communication implemented within the environment of Al-Kaaf Jabung Islamic Boarding School.
The method used in this study is a qualitative approach with a case study design. This approach was chosen to enable an in-depth and holistic understanding of the phenomenon. Data collection was conducted using three main techniques: in-depth interviews with key informants, participatory observation of daily activities at the pesantren, and document study. The research subjects were selected using purposive sampling, involving the caretaker, administrators, and students considered most knowledgeable about the research topic. All collected data were analyzed using the interactive model from Miles, Huberman, and Saldana, which includes data reduction, data display, and conclusion verification.
The results of the study show that the charismatic leadership of the kiai is a fundamental factor in the realization of effective communication at Al-Kaaf Boarding School. This charisma is built upon two main pillars: a strong mastery of religious knowledge (keilmuan) and noble character integrity (akhlak), which makes the kiai a role model for the students. The communication process is effective because it is driven by the students’ desire to attain divine approval, which manifests in complete obedience to every message or instruction from the kiai. This transcendental motivation ensures that messages are not only heard but also implemented optimally. This effective communication is reflected in verbal aspects, such as the use of polite Javanese language (krama inggil) and a soft tone of voice, as well as non-verbal aspects such as a bowed posture and respectful demeanor. Thus, it can be concluded that effective communication at Al-Kaaf Boarding School is the result of the synergy between the individual charisma of the leader and the religious, communal culture of the organization.
