Abstract
Counter-productive work behavior (CWB) refers to actions that can harm organizational effectiveness, such as misuse of facilities, theft, and neglect of work responsibilities. This study aims to determine the effect of organizational justice on counterproductive
work behavior among industrial employees in South Tangerang City. This research used a quantitative approach. The participants consisted of 347 employees from various industrial sectors, selected through the purposive sampling technique. Data were collected using the Organizational Justice Scale (OJS) and the Counterproductive Work Behavior-Checklist (CWB-C). The data were analyzed using simple linear regression with the JASP
program. The results showed that procedural justice and interactional justice had no significant effect on counter-productive work behavior, while distributive justice had a positive and significant effect on the abuse and theft dimensions (p < 0.05). The coefficient of determination indicated that the influence of organizational justice on counter-productive work behavior was relatively low. Overall, the findings suggest that organizational justice has a complex influence on employee behavior. Consistent implementation of fairness in processes, interactions, and outcomes is essential to reduce counterproductive behavior in the workplace.
