Abstract
This research aims to analyze burnout among employees, identifying the factors that have an impact on burnout, evaluating the relationship between burnout and turnover intention, and formulating strategies to improve employee retention in PT. Gajah Mada Sukses Tritunggal Sidoarjo. The phenomenon of burnout has grown into a serious problem that influences employees' decisions to stay with the company. Based on research, about 55,6% employees express that job demands often overwork and are exhausted almost every day. This research uses qualitative methods with phenomenology methods and the triangulation technique. Data collection was conducted through deep interviews, direct observation, and documentation of four informants, consisting of an employee, a designer, a marketing manager, a finance manager, and a deputy director. Data analysis uses Miles and Huberman’s interactive model, supported by Job Demands-Resources Theory as a grand theory. The result shows that burnout develops gradually and contextually, with emotional exhaustion as the most prominent dimension, especially in divisions with high creativity demands. Factors contributing to burnout include an imbalance between job demands through excessive workload, time pressure, and other tasks, while job resources, such as a lack of managerial support, limited facilities, and a lack of role clarity, are also involved. Burnout has a significant effect on decreased work engagement and increased turnover intentions. Recommended retention strategies include restructuring workloads, strengthening job resources, and implementing adequate work-life balance policies to create a sustainable balance between work demands and available time.
