Abstract
This study analyzes the influence of work-life balance and career development on intention to stay, with job satisfaction as a mediating variable, among Millennial and Generation Z employees at CV. Omieku Food Pasuruan. This research is important due to the company’s relatively high employee turnover rate, particularly among younger generations who prioritize work-life balance and career growth. The study employed a quantitative explanatory approach using a total sampling technique involving 150 respondents. Data were collected through structured questionnaires and analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS). The results indicate that work-life balance and career development have a positive and significant effect on job satisfaction and intention to stay. In addition, job satisfaction significantly mediates the relationship between work-life balance and intention to stay, as well as between career development and intention to stay. These findings highlight the importance of improving work-life balance practices and establishing clear career development systems to enhance employee retention and reduce turnover, particularly among Millennial and Generation Z employees.
