Abstract

High organizational performance can be achieved through employees who demonstrate a high level of work engagement. Engaged employees tend to contribute optimally, both cognitively and emotionally, especially when supported by a conducive organizational climate and positive affect toward their work. This study aims to analyze the role of positive affect in mediating the influence of organizational climate on employees’ work engagement in hospitals. The study employs a quantitative non-experimental approach. The research subjects consist of 182 hospital nurses selected using purposive sampling techniques. The instruments used include the UWES-9 scale to measure work engagement, the Organizational Climate Measure (OCM) scale to assess organizational climate, and the PANAS scale to measure positive affect. The data were analyzed using Mediated Regression Analysis (MRA) with Hayes’ PROCESS method. The results show that organizational climate does not directly enhance work engagement but does so through the mediating role of positive affect. This finding emphasizes the importance of creating a work environment that fosters positive emotions so that nurses become more enthusiastic, dedicated, and engaged in their work.
