Abstract

Work engagement is a crucial aspect in the professional environment as it directly
relates to employee productivity and loyalty. However, at SMK Muhammadiyah 1 Taman, a
phenomenon of low work engagement was found despite a supportive work environment. This
study aims to examine the effect of Organizational Based Self-Esteem (OBSE) on work
engagement in the school. A quantitative approach was employed using regression analysis.
The sample consisted of 53 teachers and staff selected through total sampling. The instruments
used were the OBSE scale developed by Pierce and the UWES-9 scale for measuring work
engagement. The analysis revealed that OBSE had a positive and significant effect on work
engagement (β = 0.465, p < 0.001 F= 14,074), indicating that higher OBSE levels correspond
to higher work engagement. Theoretically, the findings support the Job Demands-Resources
model, which identifies OBSE as a key personal resource in enhancing engagement.
Practically, the results imply that organizations should foster OBSE through consistent
recognition, appreciation, and career development opportunities to improve teacher
engagement, ultimately contributing positively to educational quality.
