Abstract

In an increasingly competitive and dynamic work environment, employee performance has become a crucial factor in ensuring job sustainability. Job performance not only contributes to organizational achievement but also shapes employees’ perceptions of job security. This study aims to analyzed the effect of job insecurity on job performance by considering the role of affective commitment as a mediating variable. The study involved 163 participants selected using purposive sampling, characterized as permanent employees in the food and beverage (FnB) industry, who had completed their on-the-job training, had a minimum of one year of work experience, and were aged between 25 and 50 years. The variables were measured using the Job Insecurity Scale (JIS), the Individual Work Performance Questionnaire (IWPQ), and the Affective Commitment Scale Items (ACSI). Data were analyzed using mediated regression analysis with the assistance of Hayes' PROCESS Macro (Model 4). The results showed that affective commitment mediated the effect of job insecurity on job performance (β = 0.358, LLCI = 0.203, ULCI = 0.532). The results indicate a partial mediation, as the direct effect of job insecurity on job performance is still statistically significant (β = -0.436, LLCI, p = 0.000).
