Abstract
Gender inequality in the workplace is believed to drive intergroup resource allocation behaviour (IRAB) among female workers in the formal sector, where they tend to allocate resources exclusively to fellow women (in-group) as a response to perceived injustice. This behaviour is assumed to be influenced by perceived justice, which includes distributive, procedural, and interactional dimensions. This study examined the positive correlation between perceived justice and IRAB among 372 female employees in Indonesia’s formal sector (government and private), using a quantitative correlational method and accidental sampling. The perceived justice scale was adapted from Faturochman (2002) with a Likert-type format. Results showed no significant correlation, either simultaneously (r = –0.04; p > 0.05) or partially, between perceived justice and IRAB. These findings contradict earlier theories suggesting that injustice promotes exclusive allocation. Factors such as social conformity, collective norms, and multiple identities may contribute to women's tendency toward inclusive behaviour. This study highlights the importance of considering social identity dynamics in organizational resource allocation policies to foster an inclusive work environment.
