Abstract

This study aims to examine the effect of job satisfaction on intention to stay with organizational commitment as a mediating variable among Generation Z lecturers at public universities in Malang City. The increasing turnover rate among young lecturers, especially those from Generation Z, highlights the importance of understanding the factors that influence their intention to remain in an organization. This research employs a quantitative approach with a survey method involving 60 Generation Z lecturers from Universitas Brawijaya and Universitas Negeri Malang, selected through purposive sampling. Data were collected using a structured questionnaire and analyzed using path analysis with the assistance of SPSS software.The results show that job satisfaction has a positive and significant effect on intention to stay. Furthermore, job satisfaction also positively affects organizational commitment. Organizational commitment significantly influences intention to stay and acts as a mediating variable between job satisfaction and intention to stay. These findings suggest that to improve the retention of Generation Z lecturers, higher education institutions should foster a satisfying work environment and strengthen lecturers’ organizational commitment.
