Abstract

This study aims to determine the influence of organizational commitment and work environment on the intention to stay among young lecturers (Millennial–Generation Z) in Islamic-based higher education institutions in Malang City. The increasing turnover among young lecturers has raised concerns regarding the sustainability of teaching staff in higher education institutions.The research adopts a quantitative approach with an explanatory method. A sample of 40 young lecturers was obtained using proportional random sampling from two universities, namely Universitas Muhammadiyah Malang and Universitas Islam Negeri Maulana Malik Ibrahim Malang. The data were collected through a Likert-scale questionnaire and analyzed using tests for validity, reliability, classical assumptions, and multiple linear regression.The results indicate that both organizational commitment and work environment have a positive and significant effect on the intention to stay. Furthermore, organizational commitment emerged as the most dominant factor influencing lecturers’ retention. These findings imply that strengthening organizational commitment is a key strategy in enhancing the retention of young lecturers in Islamic higher education institutions.
