Abstract

Organizational commitment is a strong desire of an employee to stay with the organization and maintain membership. This study aims to determine the effect of Psychological Capital (PsyCap) on organizational commitment in Generation Z (Gen Z) employees in Malang City. Gen Z is known to have unique characteristics in the world of work, such as being adaptive to technology but tending to have low loyalty. PsyCap, which consists of four aspects (hope, optimism, resilience, and self-efficacy) is believed to play an important role in forming organizational commitment. This study uses a quantitative approach with a correlational design and involves 390 Gen Z employee respondents. The instruments used are the Psychological Capital Questionnaire (PCQ-24) and the
Organizational Commitment Questionnaire (OCQ). The results of the analysis show that PsyCap has a positive and significant effect with a p value of 0.01 on organizational commitment with an influence of 54.6%. This finding shows that the higher the individual's PsyCap, the higher the level of organizational commitment shown. The implications of this study encourage organizations to develop PsyCap improvement programs to strengthen the loyalty and attachment of Gen Z employees to the company.
