Abstract
Social and economic changes have influenced women's roles in the workforce, particularly in balancing job demands and family responsibilities. Female workers in cigarette factories, who often serve as the main breadwinners for their families, face conflicts between work and family (WFC) that can hinder their initiatives for personal development (PGI). In the factory environment, they perform routine tasks such as packing, rolling, and quality inspection of products. This study aims to examine the effect of WFC on PGI among female workers at Cigarette Factory X in Pasuruan Regency. A quantitative approach with a simple linear regression method was used in this study, involving 275 respondents selected through accidental sampling. The instruments used included the Work-Family Conflict Scale and the Personal Growth Initiative Scale II (PGIS II). The analysis results showed a significant negative effect of WFC on PGI, with a regression coefficient value of -0.353. The higher the level of WFC experienced by workers, the lower their initiative for personal growth. The R² value of 0.125 indicates that WFC explains 12.5% of the variation in PGI. These findings highlight the importance of implementing flexible work policies and fostering a supportive work environment to minimize the negative impacts of dual role conflict.
